Mentoria como Estratégia para Reduzir o Turnover na Enfermagem: Uma Revisão da Literatura

Resumo

A escassez de enfermeiros e o elevado turnover representam desafios estratégicos para os sistemas de saúde. Esta revisão sistemática teve como objetivo analisar o impacto da mentoria na redução da rotatividade de profissionais de enfermagem. A pesquisa foi conduzida nas bases de dados PubMed, Scopus e EBSCOhost, entre 2020 e 2025, utilizando os descritores “mentorship”, “turnover” e “nurse*”, combinados pelo operador booleano AND. A frase booleana utilizada foi: (mentorship) AND (turnover) AND (nurse*). A triagem seguiu o protocolo PRISMA, com o apoio do software Rayyan, resultando na inclusão de sete estudos que exploraram o papel da mentoria na retenção de enfermeiros, especialmente em fases iniciais da carreira. Os estudos foram avaliados com os instrumentos JBI, AMSTAR 2 e MMAT. Os resultados indicam que programas de mentoria formal promovem adaptação, confiança, envolvimento profissional e satisfação, fatores diretamente associados à redução da intenção de turnover. Conclui-se que a mentoria é uma estratégia eficaz de gestão, com potencial para fortalecer a retenção, promover o desenvolvimento profissional e contribuir para ambientes de trabalho mais sustentáveis.
